Widerstand gegen technologische Innovation : Ursachen, Formen, Akteurkonstellationen und Überwindungsstrategien im Fallvergleich

Abstract

Technologische Innovationen gelten als Treiber von Produktivitätssteigerung,Wettbewerbsfähigkeit und gesellschaftlichem Wohlstand. Gleichzeitig zeigen sich bei ihrer Einführung und Nutzung häufig Widerstände, die sowohl innerhalb von Organisationen als auch im gesellschaftlichen Umfeld auftreten können. Diese Diplomarbeit untersucht den Widerstand gegen technologische Innovationen auf individueller, organisationaler und gesellschaftlicher Ebene und analysiert, welche Akteurskonstellationen den Widerstand prägen, welche Ursachen und Barrieren zugrunde liegen, in welchen Formen Widerstand auftritt und mit welchen Strategien er adressiert und überwunden werden kann.Methodisch basiert die Arbeit auf einer qualitativen Mehrfallstudienanalyse nach Yin und Eisenhardt auf Grundlage systematisch ausgewerteter Sekundärliteratur. Aus zentralen Theorien und Modellen, hauptsächlich aus der Innovations- und Akzeptanzforschung wird ein theoriegestütztes Analyseraster entwickelt, das die strukturelle Grundlage der Within-Case-Analysen und der anschließenden Cross-Case-Analyse drei kontrastierender Fälle bildet. Dienach dem theoretical sampling ausgewählten Fälle 1) Industrie-4.0-Einführung in konventionellen Fertigungssystemen, 2) Einführung von Sicherheitsgurten im Straßenverkehr und 3) Diffusion des Smartphones zeigen wesentliche Unterschiede im Marktkontext (B2B / B2C), im Entscheidungsspielraum (freiwillige Adoption / aufgezwungene Adoption) und im Treiber der Umsetzung (innerorganisational / extern). Die Ergebnisse zeigen, dass Widerstand ein mehrdimensionales Phänomen ist, dessen Ausprägung wesentlich vom Innovationskontext geprägt ist. In allen Fällen treten funktionale und psychologische Barrieren kombiniert auf. Zudem verschieben sich Widerstandsformen mit steigender Verbindlichkeit von eher passiven Ausprägungen wie Aufschub oder Nicht-Adoption hin zu aktiven, teils verdeckten Formen wie Umgehung oder Manipulation. WirksameBewältigung erfordert daher keine Einzelmaßnahmen, sondern kontextabhängige Maßnahmenpakete sowie klar definierte Promotorenrollen.Als praktischer Teil wird aus den Erkenntnissen der Fallstudienanalyse ein praxistauglicher Handlungsleitfaden, bestehend aus einer achtstufigen Prozess- und Entscheidungslogik mit einer Handlungsempfehlungsmatrix abgeleitet. Der Leitfaden setzt auf kontextspezifische Widerstandserkennung und -bewältigung.

Technological innovations are widely regarded as drivers of productivity gains, competitiveness, and societal prosperity. At the same time, their introduction and use often trigger resistance, which can emerge within organizations and in the broader societal environment. This diploma thesis examines resistance to technological innovations on the individual, organizational, and societal level. It analyses which actor constellations shape resistance, which underlying causes and barriers are involved, which forms resistance takes, and which strategies can be applied to address and overcome it. Methodologically, the study is based on a qualitative multiple-case study design following Yin and Eisenhardt, drawing on systematically analysed secondary sources. Building on key theories and models, primarily from innovation and technology acceptance research, a theory-guided analytical framework is developed. This framework provides the structural basis for the within-case analyses and the subsequent cross-case analysis of three contrasting cases. Selected through theoretical sampling, the cases 1) introduction of Industry 4.0 in conventional manufacturing systems, 2) introduction of seat belts in road traffic, and 3) the diffusion of smartphones differ substantially in market context (B2B/B2C), decision latitude (voluntary adoption vs. forced adoption), and the primary driver of implementation (intra-organizational vs. external). The findings show that resistance is a multidimensional phenomenon whose manifestation is shaped by the innovation context. Across all cases, functional and psychological barriers co-occur. Moreover, with increasing enforceability, forms of resistance shift from passive expressions such as postponement or non-adoption toward more active, partly covert forms such as circumvention or manipulation. Effective management therefore does not rely on isolated measures, but on context-dependent bundles of interventions as well as clearly defined promoter roles. As a practical contribution, the case study insights are translated into an actionable guideline consisting of an eight-step process and decision logic combined with a recommendation matrix. The guideline emphasizes context-specific identification and management of resistance and supports systematic selection of suitable measures depending on the innovation context.
