Organisationales Gedächtnis : wie Unternehmen durch organisationales Lernen ihre Zukunft sichern können

Abstract

Diese Master-Thesis widmet sich dem organisationalen Lernen (OL) als strategischen Schlüsselfaktor zur Sicherung, Nutzung und Weiterentwicklung von Wissen in Unternehmen. Sie geht der Frage auf den Grund, wie Organisationen sicherstellen können, dass erlangtes Wissen nachhaltig erhalten bleibt und effizient an die richtigen Stellen transferiert wird. Trotz technischer Fortschritte geht kritisches Wissen oft verloren, wie etwa durch Fluktuation, unzureichende Dokumentation oder fehlende Lernstrukturen. Besonders herausfordernd ist der Erhalt impliziten, erfahrungsbasierten Wissens. OL wird als kollektiver, systemisch eingebetteter Prozess verstanden, der technologische, strukturelle und kulturelle Aspekte verbindet. Obwohl das organisationale Lernen kein neues Thema ist, besitzt es gerade wegen zunehmenden Digitalisierung und dem hybridem Arbeiten, nach wie vor hohe Bedeutung. Theoretische Grundlagen sind das SECI-Modell von Nonaka & Takeuchi, Senges Konzept der lernenden Organisation, das Double-Loop Learning von Argyris & Schön sowie die wissensbasierte Theorie der Unternehmung nach Grant. Als Kontrast zur klassischen Literatur wurden aktuelle Studien globaler Beratungshäuser und zeitgemäße Studien herangezogen. All diese Werke verdeutlichen, dass OL mehr als technische Systeme erfordert. Kultur, Führung und strategische Verankerung sind für das Funktionieren entscheidend. Die empirische Analyse qualitativer Experteninterviews zeigt, dass informelles Lernen weit verbreitet ist, jedoch strukturelle Verankerung oft fehlt. Strategische Anbindung an Unternehmensziele ist selten, die Fehlerkultur schwankt zwischen Offenheit und Schuldzuweisung, vorhandene technologische Tools werden isoliert genutzt. Der Wissenstransfer hängt stark von Führung und Eigeninitiative ab. Aus Theorie und Empirie entstand eine praxisorientierte Toolbox mit Maßnahmen wie strategischer Verankerung von Lernzielen mittels OKRs oder Balanced Scorecards, Gestaltung physischer, digitaler und sozialer „Lernräume“ („Ba“), Verknüpfung formellen und informellen Lernens durch Mentoring und Micro-Learning, systematischer Wissenssicherung sowie Aufbau digitaler Lernökosysteme. Führungskräfte werden als Kulturträger positioniert, Wiederholung und Reflexion sollen Wissensverlust vorbeugen. Aktuelle und zukünftige Entwicklungen, wie hybride Arbeit, KI-gestützte Lernsysteme, vernetzte Lernökosysteme und „Learning in the Flow of Work“ bieten Potenziale, bergen aber auch Risiken wie Datenschutzprobleme, algorithmische Verzerrungen oder Entmenschlichung. Hybride Arbeit erfordert zudem neue Wege für informelles Lernen. Im Rahmen der Arbeit wurden auch Forschungslücken identifiziert, diese betreffen beispielsweise OL in virtuellen/hybriden Teams, die Integration moderner Tools, die Balance globaler und lokaler Wissenspraktiken, systematisches „Unlearning“ sowie die Verbindung von OL mit Agilität und Resilienz. Die Arbeit zeigt, dass OL eine strategische Notwendigkeit ist, um Resilienz, Innovationskraft, aktive Gestaltungsfähigkeit im Wandel und letztendlich die Zukunft von Unternehmen zu sichern.

This master’s thesis is dedicated to organizational learning (OL) as a strategic key factor for securing, utilizing, and further developing knowledge within companies. It explores the question of how organizations can ensure that acquired knowledge is preserved sustainably and transferred efficiently to the right places. Despite technological advances, critical knowledge is often lost—through employee turnover, insufficient documentation, or a lack of learning structures. Preserving implicit, experience-based knowledge is particularly challenging. OL is understood as a collective, systemically embedded process that combines technological, structural, and cultural aspects. Although organizational learning is not a new topic, it remains highly relevant, especially in light of increasing digitalization and hybrid work. The theoretical foundations include Nonaka & Takeuchi’s SECI model, Senge’s concept of the learning organization, Argyris & Schön’s double-loop learning, and Grant’s knowledge-based theory of the firm. In contrast to the classical literature, recent studies by global consulting firms and contemporary research were also considered. All of these works highlight that OL requires more than technical systems. Culture, leadership, and strategic anchoring are crucial for it to function effectively.The empirical analysis of qualitative expert interviews shows that informal learning is widespread, but structural anchoring is often lacking. Strategic alignment with corporate goals is rare, error cultures range between openness and blame, and existing technological tools are used in isolation. Knowledge transfer depends heavily on leadership and individual initiative.Based on theory and empirical findings, a practice-oriented toolbox was developed with measures such as strategically embedding learning objectives through OKRs or balanced scorecards, designing physical, digital, and social “learning spaces” (“Ba”), linking formal and informal learning through mentoring and micro-learning, systematic knowledge retention, and building digital learning ecosystems. Leaders are positioned as cultural carriers, while repetition and reflection are intended to prevent knowledge loss. Current and future developments—such as hybrid work, AI-supported learning systems, networked learning ecosystems, and “learning in the flow of work”—offer potential but also pose risks, including data protection concerns, algorithmic bias, and dehumanization. Hybrid work also requires new approaches to informal learning. The thesis further identifies research gaps, for example in OL within virtual/hybrid teams, the integration of modern tools, balancing global and local knowledge practices, systematic “unlearning,” and linking OL with agility and resilience. The study demonstrates that OL is a strategic necessity for securing resilience, innovative capacity, proactive adaptability in times of change, and ultimately the future viability of companies.
